Professional selection of candidates

Open training for personalists

A three-module educational program resulted from the needs of personalists as the daily newspaper SME reported in 2010. The program focuses on enhancing the expertise of the HR specialists in the management of the selection process. It is intended for HR managers, HR specialists or personalists with practical experience with the selection of candidates for work positions and with the implementation of the Assessment Centre.

It contains three modules:

  • use of psychology and psycho-diagnostic methods in the selection process
  • verification of the actual motivation and attitudes of a candidate
  • proper work with the method of Assessment Centre
  •  

    I. Modul: THE USE OF PSYCHOLOGY IN THE SELECTION PROCESS

    A two-day intensive course focused on the application of the psychological knowledge with the aim of increasing the success of the selection processes will provide the participants with:

  • orientation in the major psychological variables used in the selection of staff, review of their importance for particular work positions
  • familiarization with their coverage by psychological methods and tools and with the basic logic of psychological questionnaires and tests
  • practical understanding of the results of psychological tests in the situations of selection, basic interpretation of the psychological profile of the candidate
  • Contents of Module I.
  • basic context of the selection of staff – what distinguishes a professional selection from an unprofessional one, validity, reliability, standardization, their relevance to the situations of selection, related statistics
  • overview of the main methods of the selection of staff in terms of their applicability in psychology
  • intelligence, its types and importance in the selection of staff, methods of its measurement, distinguishing „pseudointeligence“
  • basic foundations of the factor concept of personality and their corresponding methods
  • two-factor (Eysenck) concept, Jung’s four-factor concept, Big Five system and their corresponding methods (DOPEN, systems like MBTI, NEO)
  • multifactorial approaches to personality and their corresponding methods ((NEO – PI – R, VAPO, Mikšík questionnaires)
  • personality in interaction, the basic foundations of interaction approaches
  • methods of grasping the whole interaction setting (ICL, FIRO-B)
  • methods of grasping the specific interaction tendencies (Thomas – Kilmann questionnaire of conflict management style, Questionnaire of situational leadership style, Questionnaire of team roles – Belbin)
  • prediction of success rate through tests and questionnaires (teamwork, ability to work with customers, leadership ability, resistance to stress, responsibility, integrity of personality)
  • detection of risky behaviour and personality disorders in tests and questionnaires

    He has completed psychology at Faculty of Philosophy at Comenius University in Bratislava, where he also completed his doctoral study.

    He has been working at the Department of Psychology at Faculty of Philosophy of Comenius University in Bratislava. At the same time he has been working as an independent consultant in the field of human resources. He particularly focuses on the selection and appreciation of the potential of human resources by psychological means. In this area he links the newest scientific knowledge with his experience and he belongs among experts in Slovak and European scope.

    He has rich experience in the selection of employees for various posts in different contexts – from foremen and production managers to top management, from industry to IT or banking and finance. His clients are top Slovak as well as international companies. By his work he has influenced a long term development of many of them. He consistently strives for such an approach to human resources which improves employees’ productivity and consequently brings satisfaction to both sides. He has managed or participated in many projects concerning the employees´ motivation, their satisfaction, connection of the working performance and remuneration, as well as projects concerning the satisfaction of clients and their psycho-graphical characteristics.

    Besides Slovakia he also works in the Czech Republic, he participated in projects in Poland and Lithuania. At the same time he is a very experienced lecturer in the area of soft skills training and also in the special areas of managerial education, as well as in the psychology of services aimed at customers.

    Module II: ATTITUDE MATTERS (MOTIVATION OF THE CANDIDATE)

    One-day intensive training aimed at the examination and verification of motivation, attitudes and values of the candidate

    in the selection interview it will provide the participants with:

  • practical techniques and guidelines as how to reliably verify the true motivation of the candidate
  • verification of effectiveness of the techniques in model situations
  • development of asking questions and the possibility to receive feedback from lecturers
  • Contents of Module II.
  • definition of the term motivation as the basis for its verification
  • theoretical introduction to the techniques and methods aimed at verifying the motivation
  • technique of a “three-level questioning“ , active listening, technique of “the hook“
  • practical demonstrations and training of the techniques in model situations simulating the selection interview with the focus on receiving relevant information and evidence of the candidate’s motivation, differentiation of a declared (play-act) motivation and the real one

    Mgr. Katarína Puková

    She is a graduate of psychology from the Comenius University in Bratislava. After the completion of her university study in 2002 she worked for two years at Psychiatric Clinic of College Hospital Ružinov in Bratislava as a clinical psychiatrist. She devoted herself especially to psycho-diagnosis, individual and group therapy.

    She has worked in the field of human resources since 2005.She started in the personnel consulting company Principium, s. r. o. where she worked for three years as a Consultant. She led selection projects for a wide spectrum of work positions: for financial, pharmaceutical, production and business companies. She individually prepared methodology of Assessment Centre as a part of selection procedures. She actively devoted her time to the use of psycho-diagnosis in the selection procedure and also as a part of selection AC. She also gained knowledge in management and methodical preparation of the courses for the unemployed where she worked as a Lecturer.

    Since 2008 she has been working as a Senior Consultant in Persea, s.r.o. She focuses on selection procedures for managerial and specialized posts in banking and finance sectors and in business companies. She is well orientated in the field of IT. She recruits candidates for managerial and special positions, especially through headhunting. At the same time she specialises in Assessment Development Centres. She is responsible for the complex preparation of AC and DC projects from setting the methodology to conducting them and interpreting the results to the client and providing feedback to the assessed participants. In the long run she has been engaged in psycho-diagnosis methods, either as a part of the Assessment and Development Centre, or as an independent method.

    She participates in many projects in the area of personnel audit, Mystery Shopping and surveys of satisfaction of employees and she actively works as a Lecturer of trainings focused on the area of communication, management, sales, and human resources.
    She has completed courses aimed at the conduction of interviews in personal work, use of projective techniques and psycho-diagnostic methods in the selection process. She gains detailed knowledge of our clients´ environment also by the participation in business meetings in real practice, for example, in the banking environment or in the environment of businessmen in the area of services, commodities and information technologies.

    PhDr. Mária Garayová

    She has completed Andragogy at Philosophical Faculty in Bratislava, where she has obtained a degree of Doctor of Philosophie after a rigorous study. She has started her career as an editor in Radio, where she worked for eight years. Then she moved to banking, where her career in the field of human resources started.

    She worked in banking for sixteen years, predominantly at managerial posts in the area of human resources and training. Later she built the department of education in the company Orange (Globtel GSM back then). Subsequently she took the responsibility over recruitment. It was in the period when the company was achieving an average yearly increase in staff of 250 people. In that period she continued to engage in the development of managers at all levels of management. Securing the fast development of managerial skills of a big number of young and inexperienced managers, the ability to lead new teams of employees, assess, develop and motivate their subordinates was a valuable professional experience, as well as her participation in creating and implementing new HR procedures, predominantly the recruitment of employees, assessment and motivation.

    After five years of working in Orange she changed for a fast growing pharmaceutical company AstraZeneca, where she established an HR post in the full extent. The implementation of HR processes was fast and successful; the company works at a global level. The position of an HR Manager as a part of the company management much facilitates the possibility of influence, decision making and implementation of processes. She has been working on this post for nine years. In 2010 AstraZeneca won the title of the second best employer of the year in the competition “Best Employer” which has been organized for already seven years by Hewitt. The competition is focused on the motivation of employees. The motivation of AstraZeneca employees has reached an extraordinary level of 71%.

    During her career she has completed numerous trainings, particularly in the area of managing people, communication, emotional intelligence, Assessment Centre and in other areas.

    Module III: HOW TO PROFIT FROM THE ASSESSMENT CENTRE METHOD MORE

    One-day intensive training aimed at developing the skills needed for further adoption of the Assessment Centre method will provide the participants with:

  • a summary of the principles and methods of the Assessment Centre (AC)
  • the development of skills related to the preparation, management, evaluation, interpretation and communication of results
  • practical advice related to the implementation of AC and interpretation of results
  • Contents of Module III.
  • methodological problems associated with AC, a discussion of principles, the question of the identification of competencies, matrix of competencies
  • AC structure resulting from the identified criteria, schedule, selection of model tasks, preparation of the testing cell
  • preparation and organization of AC, communication with participants, evaluators and a line manager, harmonization of the team of evaluators, calibration, a line manager as an internal evaluator
  • practical training, AC conduction styles, evaluation process, interpretation of results

    She has completed psychology at Comenius University in Bratislava, where she has also completed PhD study.

    Since 1995 she has been working in the field of human resource. She gradually gained experience in the field of searching and selections, including creating methodology and realization of Assessment and Development Centre, personnel audit, managerial trainings, mystery shopping, and various surveys of work climate, etc.

    She worked for Istrobanka, a. s. for six years, first as a Staff recruitment and development specialist and later as a Staff training and development division manager. She gained a lot of experience during six years of external co-operation with the Institute of Banking Education of the National Bank of Slovakia, where she worked as a managerial training lecturer. She focused especially on trainings in the field of managerial skills, communication, business talks, negotiations, etc. At the same time she co-operated with several companies that operate especially in the area of banking, insurance, business and building industries, where she prepared and realized projects in the field of selection, personnel audit, Assessment and Development Centre and trainings.

    Later she operated in the pharmaceutical industry for three years where she worked for the company Léčiva, a. s. and Zentiva, a.s. as a Human Resources Manager.

    She herself has completed plentiful trainings in the field of human resources and management, for example, in companies: Dynargie Praha, Mercuri International, Catro Praha, Integrity Consulting Praha. She has also completed a long-term training (seven years) in the area of dynamic psychotherapy. She has completed trainings focused on the method of Assessment Centre in Czech companies Catro and Motiv P. She is currently finishing a certified couching course TASC accredited by the International Couch Federation.

    Community events

     

    HR Pharma forum

     
    Since 2006, we organize regular meetings of HR managers and generalists working in pharmaceutical companies. We were brought to the idea of creating a forum that unites personalists operating in the same segment by the impulses of the HR specialists themselves who felt the absence of common room for mutual exchange of experience, knowledge, attitudes and perspectives on human resource management processes in pharmaceutics.

    Information on the HR Pharma forum were brought byZdravotnícke noviny 9/11/2006 and daily newspaper SME 21/11/2006.
     
    The meetings are held three times a year, always in the premises of one of the participating companies and they run in a very friendly spirit. The professional program comes only after the greetings and after the participants share what is new in their professional and personal lives. Specialized topics focus on current problems the HR departments face in the pharmaceutical world. The presentation that is the basis of a rich discussion is usually prepared by the hosting pharmaceutical company. The debates are typically very enriching and inspiring. At the moment, we are looking forward to the 21st HR Pharma forum.

    Personality poker

    Personality poker is a new psychodiagnostic game that our company brought to the Slovak market in 2007. It may be used by managers, presenters, trainers, educators, counsellors, personalists and all of those who work with teams and groups.

    It can be used when working with management, in project and process teams, in departments or in training groups within or out of the company education. The game is suitable for already existing teams and groups as well as those, whose members do not know each other yet or they know each other just a little.

    The game can be used also as a part of Assessment or Development Centre.
    The goal of the game is to get to know yourself and other teammates in a playful way. The game helps to realize the effect of one’s behaviour. The players learn how their behaviour affects the others, how they perceive it, understand it and experience it.

    The use of the game: verification of individual strengths, clarification of areas for further development, determination of the position in a team, development of a team, getting to know each other better at the start of the meeting or training, team work in consulting, initiation of the feedback culture.

    NEO Five Factor personality inventory

    Inventory is one of the most widely used personality questionnaires for the diagnosis of the factors of so-called Big Five. This approach in the psychology of personality draws from lexical analysis, i.e. the search for significant personality dimensions based on factor analysis of adjectives identified in dictionaries.

    The inventory identifies five levels of individual personality characteristics: neuroticism, extraversion, openness to experience, dutifulness and affability.

    During administration, the respondent responds to 60 items, 12 for each factor. Slovak manual of the inventory is an original work of I. Ruisel and P. Halam. It consists of two basic parts. The theoretical part informs readers of the theoretical basis of the inventory, description of factors and previous foreign and domestic research in the area of five big factors. The next part analyzes the psychometric properties of a Slovak version of the inventory. In this section, Slovak standards are implemented on the sample of 1079 persons. The manual also contains instructions on the administration and interpretation of results.

    BIP – Bochum inventory of professional characteristics of personality

    BIP is intended to diagnose personal preconditions that are crucial for success at work. Fourteen diagnosed dimensions (210 items) provide a personality profile that can be used as one of the criteria for the selection and placement of workers, for counselling in career development of adults and other areas. They are attributed to four different areas of professional preconditions:

  • work focus – motive to give performance, initiative, motive to lead others
  • work behaviour – diligence, flexibility, decisiveness and the ability to carry out one’s intentions quickly
  • social competences – responsiveness and sensitivity to other people, the ability to establish and maintain contacts, sociability and fellowship, desire to work in a team, ability to succeed
  • mental constitution – emotional stability, resistance to pressure, self-esteem

    Test of attention – d2

    Test d2 represents a standardized innovation of so-called check mark tests. It measures pace and quality of work performance while distinguishing similar visual stimuli (while discriminating the details) and enables the assessment of individual performance, attention and concentration. Multilateral ensuring of psychometric parameters (objectivity, reliability and validity), easy administration and low costs in terms of time and material have resulted in the fact that the test d2 has become one of the most widely used psychodiagnostic methods in Germany.

    It soon became widespread in other countries, too. It is currently available not only in Czech, but also in English, French, Danish and Portuguese version. The test has a broad range of application. It has proven its worth, among other things, in the field of transport, sport, pedagogic and environmental psychology, then in psychiatry, neurology, clinical and medical psychology and pharmacopsychology.

    Zulliger diapositiv test

    Testing manual consists of three dispositives of Rorschach type. Dispositive I is in a black & white version and offers the possibility of abstract as well as kinaesthetic responses. Dispositive II is in bright colours and produces colourful interpretations. Dispositive III is manufactured in black & red combination and often encourages movement and shape interpretations. The test is used as a helping method which is less time demanding than the Rorschach test. It is designed for group screening examinations. The evaluation system is based on the same principle as the Rorschach test. Proband is asked to interpret projected diapositives and write the interpretations down into the record sheet.
